Hiring Sales and Business Development Staff in Italy: FAQ on Profiles, Incentives and Travel

Foreign companies often enter Italy with a sales hire before anything else. It is a sensible move, but the questions come fast. Who should you hire? How do you pay them? Who covers the travel? This FAQ gives direct answers.

Profiles

Which profile fits a company entering Italy?

It depends on your product and your buyer.

  • Hunter. Opens new accounts and builds a pipeline from nothing. Right for a market where you have no brand yet.
  • Account manager. Grows existing customers. Right once you already have clients to look after.
  • Business developer. Finds partners, distributors and channels. Right when you sell through others.
  • Technical sales or pre-sales. Explains complex products to engineers and buyers. Right for industrial, software and life science offers.

Most market entries start with one senior generalist who can do a bit of each. Split the roles later, once volume justifies it.

Does the person need to speak Italian?

In most cases, yes. Italy has a large base of small and mid-sized companies. Many decision makers prefer to negotiate in Italian, even when they read English well. Your hire should also speak the language of your head office. That person is the bridge.

Local hire or relocated employee?

A local hire brings contacts, language and a feel for how buyers think. A relocated employee brings product knowledge and trust from head office. Each has costs. A relocation needs visa and housing planning. A local hire needs onboarding on your product. Many companies use both: a local lead with a short rotation from head office.

Where should the person be based?

Italy is not one market. The north has dense industry and many exporters. Rome is strong for public bodies and institutions. The south has its own buyer base and its own pace. Pick the base city from where your customers are. Remote work is possible, but many buyers expect regular visits.

Incentives

How are sales people usually paid in Italy?

A fixed salary plus a variable part is the common model. The variable part is tied to targets such as revenue, new accounts or margin. Pure commission setups exist, but they are tied to different contract types and rules. For an employee, plan on a fixed base that gives real security.

What does the contract have to follow?

Most Italian employment relationships fall under a national collective agreement for the sector. It sets minimum pay levels, working time, leave and other conditions. Your offer can go above it, never below. Check which agreement applies before you write the offer.

Can we copy our home-country bonus plan?

Not as it stands. Some points need care:

  • Variable pay should be written down clearly, with targets, measurement and payment dates.
  • Targets that are vague or change often lead to disputes.
  • Equity or share plans from abroad need local review for tax and social contribution effects.
  • Once a bonus is paid regularly, people may start to see it as part of their pay.

Keep the plan simple. Three metrics at most. Review it on a fixed schedule.

Should incentives be personal or team-based?

For a first hire, personal. One person, one set of targets, one clear link between effort and reward. Add team elements when you have a team.

Travel

Who pays for travel and client entertainment?

You do. The employee should not carry business costs. Agree a clear policy up front: what is covered, what needs approval, how receipts are submitted and how fast you reimburse.

Is a company car normal?

It is common in field sales, especially where clients are spread over a wide area. A car given for personal use as well as work counts as a benefit and has tax and contribution effects. Compare it with a mileage reimbursement or a travel allowance before you decide.

How should we treat travel time and days away?

Set expectations in the contract and in the policy. Say how often travel is expected, how overnight stays are handled and how rest time is respected. Italian rules on working time and rest apply, and sales roles are not exempt by default.

What about travel abroad?

Sales hires often cover neighbouring markets. If the person works regularly in other countries, check the effects on social security and tax early. Sorting this out after the fact is costly and slow.

Practical tips

  • Define the territory, the target accounts and the first-year goals before you recruit.
  • Write the job description in plain terms. Include language needs, travel and reporting lines.
  • Give the hire a head office contact who can decide quickly. Slow answers lose Italian deals.
  • Plan for onboarding. Your product knowledge will not transfer by itself.

Not necessarily. An Employer of Record (EOR) can employ the person in Italy on your behalf. It handles the contract, payroll, contributions and compliance. You direct the daily work. This lets you test the market with a real hire before you set up a company.
